La d\u00e9clinaison &#8211; renouvel\u00e9e en fonction des n\u00e9cessit\u00e9s conjoncturelles &#8211; d\u2019une philosophie d\u2019entreprise, puisant dans les valeurs et traduite en principes d\u2019actions, constitue un puissant levier de management. Le projet d\u2019entreprise offre un rep\u00e8re f\u00e9d\u00e9rateur, destin\u00e9 \u00e0 durer, qui \u00ab\u00a0<em>caract\u00e9rise l&rsquo;entreprise et la distingue des autres, dans son apparence et, surtout, dans ses fa\u00e7ons de r\u00e9agir aux situations courantes de la vie<\/em>\u00a0\u00bb (Maurice Th\u00e9venet).<\/p>\n<blockquote>\n<p>Parce qu\u2019il marque une intention et une ambition dans le respect de valeurs, le projet d\u2019entreprise constitue en quelque sorte, le contrat moral qui scelle l\u2019engagement de toutes les parties prenantes, salari\u00e9s en t\u00eate.<\/p>\n<\/blockquote>\n<p>Toutefois, si les projets d\u2019entreprises \u00ab\u00a0insinc\u00e8res\u00a0\u00bb se diluent dans le temps, aussi vite d\u00e9lit\u00e9s qu\u2019ils ont \u00e9t\u00e9 couch\u00e9s sur un Intranet ou du papier glac\u00e9, les plus honn\u00eates d\u2019entre eux, et il y en a, s\u2019\u00e9tiolent \u00e9galement dans la distance. Comme si le brin d\u2019ADN de l\u2019entreprise s\u2019\u00e9tirait au lieu de se r\u00e9pliquer, jusqu\u2019\u00e0 s\u2019effilocher au point que l\u2019information g\u00e9n\u00e9tique qu\u2019il contenait ne soit plus qu\u2019une petite trace irr\u00e9elle dans la m\u00e9moire individuelle.<\/p>\n<p>La pratique montre que les incantations de type \u00ab\u00a0<em>double digit growth<\/em>\u00a0\u00bb ou \u00ab\u00a0<em>cap croissance 2020<\/em>\u00a0\u00bb ne f\u00e9d\u00e8rent pas car elles n\u2019embarquent pas r\u00e9ellement les int\u00e9r\u00eats de toutes les parties prenantes. La pratique montre \u00e9galement que les projets groupe trop \u00e9loign\u00e9s du quotidien des \u00e9quipes, quand bien m\u00eame les embarqueraient-ils, ne rencontrent pas l\u2019\u00e9cho attendu sans mat\u00e9rialisation et relai local.<\/p>\n<blockquote>\n<p>Ainsi, \u00e0 d\u00e9faut d\u2019avoir un cadre et des rep\u00e8res communs, les managers de terrain sont alors pris entre la loyaut\u00e9 qu\u2019ils doivent \u00e0 l\u2019entreprise et la n\u00e9cessit\u00e9 de mobiliser leurs \u00e9quipes sur un projet f\u00e9d\u00e9rateur que celle-ci ne leur offre pas.<\/p>\n<\/blockquote>\n<p>Dans cette optique, il leur appartient bien s\u00fbr, car c\u2019est en partie le sens m\u00eame de leur mission et ce pour quoi ils sont pay\u00e9s, de construire et porter le lien entre le p\u00e9rim\u00e8tre d\u2019activit\u00e9 dont ils ont la responsabilit\u00e9 et le projet global.<\/p>\n<p>Or, l\u2019entreprise ne les aide que tr\u00e8s peu \u00e0 le faire\u00a0: la d\u00e9clinaison d\u2019objectifs en cascade est v\u00e9cue comme un ordre et le support au management est insuffisant. C\u2019est \u00e0 cet endroit qu\u2019il faut des figures charismatiques qui portent un discours f\u00e9d\u00e9rateur, qui enjoignent chacun \u00e0 prendre ses propres engagements au service de tous avant d\u2019attendre l\u2019impulsion du \u00ab\u00a0haut\u00a0\u00bb et qui leur apportent un suivi neutre, r\u00e9confortant et bienveillant. Le cod\u00e9veloppement, le compagnonnage ou le <em>coaching<\/em> (interne et\/ou externe) par exemple offrent l\u00e0 un large \u00e9ventail d\u2019opportunit\u00e9s.<\/p>\n<blockquote>\n<p>La communication interne a aussi l\u00e0 un r\u00f4le crucial \u00e0 jouer\u00a0: montrer inlassablement et de fa\u00e7on transparente \u00ab\u00a0<em>o\u00f9 on en est<\/em>\u00a0\u00bb par rapport \u00e0 l\u2019ambition et \u00e0 la feuille de route que l\u2019on s\u2019\u00e9tait donn\u00e9.<\/p>\n<\/blockquote>\n<p>L\u2019entreprise peut aussi inviter et aider le management de proximit\u00e9 \u00e0 construire son propre \u00ab\u00a0microprojet d\u2019entreprise\u00a0\u00bb c\u2019est-\u00e0-dire ce sur quoi il peut f\u00e9d\u00e9rer et qui poss\u00e8de un potentiel de transcendance propre \u00e0 mobiliser ses \u00e9quipes et que l\u2019entreprise, dans sa globalit\u00e9 \u00e9tendue, n\u2019offre que tr\u00e8s peu. Il convient d\u2019aider les managers \u00e0 identifier et construire avec leurs \u00e9quipes ce qu\u2019ils veulent \u00ab\u00a0<em>devenir ensemble<\/em>\u00a0\u00bb, ce qui fait le sol qu\u2019ils ont envie de fertiliser en commun, les valeurs qui leur sont propres et qu\u2019ils souhaitent entretenir et enfin \u00e0 projeter ce potentiel dans une orientation qui sert l\u2019entreprise dans son ensemble. C\u2019est, \u00e0 nos yeux, l\u2019un des r\u00f4les des \u00e9quipes RH de proximit\u00e9.<\/p>\n<p>Il ne s\u2019agit pas de fabriquer des \u00ab\u00a0<em>villages d\u2019irr\u00e9ductibles Gaulois<\/em>\u00a0\u00bb, chaque manager op\u00e9rationnel construisant et prot\u00e9geant les fronti\u00e8res d\u2019un pr\u00e9 carr\u00e9 qu\u2019il dirige comme une tribu. Il s\u2019agit, bien au contraire, de l\u2019aider \u00e0 puiser le potentiel d\u2019envie que rec\u00e8le forc\u00e9ment ses \u00e9quipes, et l\u2019aider \u00e0 le traduire en une perspective pour que celui-ci ne \u00ab\u00a0<em>joue pas contre<\/em>\u00a0\u00bb mais \u00ab\u00a0<em>pour l\u2019entreprise<\/em>\u00a0\u00bb dans son ensemble.
