Cette innovation s\u2019inscrit dans une perspective plus large que celle dans laquelle les id\u00e9es re\u00e7ues la cantonnent encore trop souvent. Elle porte sur de nouveaux produits et services bien s\u00fbr mais elle embrasse aussi l\u2019am\u00e9lioration continue de la productivit\u00e9 ou la capacit\u00e9 \u00e0 challenger des <em>Business Models<\/em> menac\u00e9s par des barri\u00e8res \u00e0 l\u2019entr\u00e9e qui s\u2019effacent (d\u00e9r\u00e9gulation, digital, etc.). Il s\u2019agit en v\u00e9rit\u00e9 d\u2019un enjeu d\u2019innovation permanente dont la dimension culturelle est essentielle. Il appartient \u00e0 la fonction RH de contribuer \u00e0 lui cr\u00e9er un terreau favorable, ce qui passe par le renouvellement de ses propres pratiques.<\/p>\n<\/div><div class=\"nav fusion-mobile-tab-nav\"><ul class=\"nav-tabs nav-justified\" role=\"tablist\"><li role=\"presentation\"><a class=\"tab-link\" data-toggle=\"tab\" role=\"tab\" aria-controls=\"tab-e38b499b9e6fff01fde\" aria-selected=\"false\" tabindex=\"-1\" id=\"mobile-fusion-tab-organisation\" href=\"#tab-e38b499b9e6fff01fde\"><h4 class=\"fusion-tab-heading\"><i class=\"fontawesome-icon fa fa-table\" aria-hidden=\"true\" style=\"font-size:13px;\"><\/i>Organisation<\/h4><\/a><\/li><\/ul><\/div><div class=\"tab-pane fade fusion-clearfix\" role=\"tabpanel\" tabindex=\"0\" aria-labelledby=\"fusion-tab-organisation\" id=\"tab-e38b499b9e6fff01fde\">\n<p>En deuxi\u00e8me lieu, les mod\u00e8les organisationnels traditionnels, encore teint\u00e9s des principes issus du Taylorisme et con\u00e7us pour optimiser la productivit\u00e9, montrent leurs limites. Impuissants pour favoriser l\u2019innovation, ils sont aussi sources de d\u00e9sengagement des collaborateurs lorsque que, pouss\u00e9s \u00e0 leur paroxysme, ils ab\u00eement des dimensions essentielles de l\u2019Homme au travail. Une transformation des organisations vers plus d\u2019agilit\u00e9 collective est alors n\u00e9cessaire et il appartient \u00e0 la fonction RH de contribuer \u00e0 la rendre possible. Or, la plupart de ses processus a \u00e9t\u00e9 pens\u00e9e dans ce cadre dont on souligne pr\u00e9cis\u00e9ment les limites. Cela suppose de repenser les concepts, les m\u00e9thodes et les outils de la fonction. Il n\u2019y a pas de transformation de l\u2019entreprise possible sans une transformation RH. Dans cette perspective, comme aucun mod\u00e8le sur-\u00e9tag\u00e8re ne s\u2019impose, il faut exp\u00e9rimenter.<\/p>\n<\/div><div class=\"nav fusion-mobile-tab-nav\"><ul class=\"nav-tabs nav-justified\" role=\"tablist\"><li role=\"presentation\"><a class=\"tab-link\" data-toggle=\"tab\" role=\"tab\" aria-controls=\"tab-9feaafdf9f70158a845\" aria-selected=\"false\" tabindex=\"-1\" id=\"mobile-fusion-tab-adaptation\" href=\"#tab-9feaafdf9f70158a845\"><h4 class=\"fusion-tab-heading\"><i class=\"fontawesome-icon fa fa-crosshairs\" aria-hidden=\"true\" style=\"font-size:13px;\"><\/i>Adaptation<\/h4><\/a><\/li><\/ul><\/div><div class=\"tab-pane fade fusion-clearfix\" role=\"tabpanel\" tabindex=\"0\" aria-labelledby=\"fusion-tab-adaptation\" id=\"tab-9feaafdf9f70158a845\">\n<p>En troisi\u00e8me lieu, si la fonction RH doit accompagner les transformations que l\u2019entreprise ambitionne, elle doit aussi s\u2019adapter aux transformations qu\u2019elle subit, et elles sont nombreuses. Nous ne les listerons pas ici mais il est \u00e9vident qu\u2019elles appellent \u00e0 un ajustement des pratiques RH. On pense notamment \u00e0 toutes les activit\u00e9s RH qui mette en relation avec un \u00e9cosyst\u00e8me (candidats, main d\u2019\u0153uvre, partenaires sociaux, etc.) dont les comportements individuels et collectifs ont consid\u00e9rablement \u00e9volu\u00e9 en particulier sous l\u2019effet de la d\u00e9mocratisation du digital.<\/p>\n<\/div><div class=\"nav fusion-mobile-tab-nav\"><ul class=\"nav-tabs nav-justified\" role=\"tablist\"><li role=\"presentation\"><a class=\"tab-link\" data-toggle=\"tab\" role=\"tab\" aria-controls=\"tab-0edb0d6df01da5ce425\" aria-selected=\"false\" tabindex=\"-1\" id=\"mobile-fusion-tab-image\" href=\"#tab-0edb0d6df01da5ce425\"><h4 class=\"fusion-tab-heading\"><i class=\"fontawesome-icon fa fa-picture-o\" aria-hidden=\"true\" style=\"font-size:13px;\"><\/i>Image<\/h4><\/a><\/li><\/ul><\/div><div class=\"tab-pane fade fusion-clearfix\" role=\"tabpanel\" tabindex=\"0\" aria-labelledby=\"fusion-tab-image\" id=\"tab-0edb0d6df01da5ce425\">\n<p>Enfin, la fonction RH est une fonction traditionnellement en d\u00e9ficit d\u2019image et que l\u2019on ne cesse de critiquer, \u00e0 tort, et bien souvent par m\u00e9connaissance de la r\u00e9alit\u00e9 de ses contraintes quand ce n\u2019est pas par pure posture id\u00e9ologique. Elle doit montrer l\u2019exemple de l\u2019innovation en commen\u00e7ant par elle-m\u00eame mais aussi renouveler une image parfois un peu d\u00e9su\u00e8te. Les innovations dont elle peut \u00eatre porteuse ne peuvent qu\u2019y contribuer.<\/p>\n<\/div><\/div><\/div><div class=\"fusion-text fusion-text-2\"><h1><strong><em>Le digital, un levier puissant et paradoxal<\/em><\/strong><\/h1>\n<p>Il va de soi que le digital est un puissant facteur de transformation. On sait \u00e0 quel point sa d\u00e9mocratisation massive dans la soci\u00e9t\u00e9 civile a contribu\u00e9 \u00e0 de nombreux bouleversements, c\u2019est inutile de le rappeler. N\u00e9anmoins, plusieurs remarques doivent \u00eatre faites si l\u2019on veut \u00e9viter que certains \u00e9cueils du pass\u00e9 ne se reproduisent. En effet, c\u2019est en parant le digital de qualit\u00e9s qu\u2019il n\u2019a pas qu\u2019on prend le risque de ne pas b\u00e9n\u00e9ficier des formidables vertus qu\u2019il a\u00a0!<\/p>\n<blockquote>\n<p>Le digital n\u2019est pas r\u00e9ductible \u00e0 une dimension technologique car il est d\u2019abord porteur d\u2019une culture.<\/p>\n<\/blockquote>\n<p>Ses pratiques et son vocabulaire, et plus particuli\u00e8rement ceux du d\u00e9veloppement informatique, envahissent la sph\u00e8re manag\u00e9riale comme si l\u2019on avait trouv\u00e9 une nouvelle pierre philosophale. Pourtant, il ne suffit pas de s\u2019inspirer des m\u00e9thodes de d\u00e9veloppement agile pour faire preuve d\u2019intelligence collective. Il ne suffit pas de <em>hacker<\/em> des processus dans un sympathique moment convivial avant de repartir dans un quotidien fait de normes et de conformit\u00e9 pour en faire une r\u00e9alit\u00e9. Il ne suffit pas de vanter les charmes du <em>design thinking<\/em> pour retrouver une cr\u00e9ativit\u00e9 qu\u2019on appelle de ses v\u0153ux mais dont on refuse implicitement les cons\u00e9quences. Il ne suffit pas d\u2019\u00eatre collaboratif (faire un \u00ab\u00a0effort\u00a0\u00bb ensemble) pour coop\u00e9rer (faire \u00ab\u00a0\u0153uvre\u00a0\u00bb ensemble). Il ne suffit pas de faire du <em>big data<\/em> pour \u00eatre intelligent collectivement. En r\u00e9sum\u00e9, le digital ne suffit pas\u2026<\/p>\n<blockquote>\n<p>Il faut se m\u00e9fier de l\u2019\u00e9cume trompeuse des mots pour se concentrer sur le sens en affrontant la v\u00e9rit\u00e9 du terrain et des situations.<\/p>\n<\/blockquote>\n<p>Le danger est de s\u2019en d\u00e9tourner et d\u2019ignorer les invariants qui les r\u00e9gissent souvent et dont l\u2019histoire du management montre qu\u2019on a bien du mal \u00e0 en venir \u00e0 bout\u00a0! Or, le digital est aussi un march\u00e9 ou, comme toujours en p\u00e9riode o\u00f9 l\u2019incertitude r\u00e8gne, l\u2019influence des <em>fashion setters<\/em> y fa\u00e7onnent les espoirs d\u2019une demande en recherche de solution \u00e0 des probl\u00e8mes bien r\u00e9els et souvent vitaux.<\/p>\n<p>Le <em>Knowledge Management<\/em> a livr\u00e9 de nombreux enseignements depuis les ann\u00e9es 90 qu\u2019il serait utile de ne pas ignorer aujourd\u2019hui. Les effets attendus ou esp\u00e9r\u00e9s du digital ne viendront pas de la technologie, m\u00eame si son \u00e9volution est un puissant d\u00e9terminant. Il est d\u2019abord d\u2019ordre humain. Les transformations qu\u2019on en attend rel\u00e8vent en effet des pratiques professionnelles, de l\u2019<em>habitus,<\/em> de la culture et des valeurs, ce qui prend toujours beaucoup de temps. Le digital joue un r\u00f4le de levier, de facilitateur, d\u2019amplificateur et offre de nombreuses opportunit\u00e9s mais il n\u2019affranchit pas de la dimension profond\u00e9ment humaine des enjeux de l\u2019entreprise contemporaine.<\/p>\n<h1><strong><em>L\u2019innovation RH ou la v\u00e9rit\u00e9 du terrain<\/em><\/strong><\/h1>\n<p>En conclusion, on peut penser que les RH les plus innovants ne sont peut-\u00eatre pas ceux qui vantent les promesses d\u2019une modernit\u00e9 digitale en marche \u00e0 force de nouveaux concepts que l\u2019on qualifie aussi vite de strat\u00e9giques que de r\u00e9volutionnaires. Les RH les plus innovants sont peut-\u00eatre simplement ceux qui s\u2019emploient \u00e0 r\u00e9soudre les probl\u00e8mes auxquels ils sont confront\u00e9s, loin du tapage m\u00e9diatique, de la mode et de ses emballements. Ceux-l\u00e0, ayant compris la formidable opportunit\u00e9 concr\u00e8te que repr\u00e9sente le digital, innoveront dans les faits car ils sont aussi conscients du travail et du temps que cela exige, sans qu\u2019aucune potion magique ne les affranchisse des difficult\u00e9s et du chemin \u00e0 parcourir.<\/p>\n<blockquote>\n<p>En la mati\u00e8re, il n\u2019est qu\u2019une v\u00e9rit\u00e9, celle du terrain et des r\u00e9sultats qu\u2019on y obtient.<\/p>\n<\/blockquote>\n<\/div><div class=\"fusion-clearfix\"><\/div><\/div><\/div><\/div><\/div>\n","protected":false},"excerpt":{"rendered":"","protected":false},"author":1,"featured_media":14424,"comment_status":"closed","ping_status":"open","sticky":false,"template":"","format":"standard","meta":{"footnotes":""},"categories":[23],"tags":[67,146,21,6,61],"class_list":["post-14426","post","type-post","status-publish","format-standard","has-post-thumbnail","hentry","category-bil","tag-innovation","tag-modes","tag-prospective","tag-rh","tag-transformation"],"yoast_head":"<!-- This site is optimized with the Yoast SEO plugin v27.2 -
